사회복지 조직에서 가장 필요로 하는 것이 공감능력임에도 불구하고 현재까지 사회복지사들을 대상으로 한 컴페션에 대한 실증적 연구가 많이 부족했던 것이 사실이다. 그래서 본 연구는 사회복지사들이 경험하는 컴페션과 결과변수 간의 인과관계를 실증할 필요성을 절감하게 되었다. 본 연구의 목적은 첫째, 사회복지 시설 내에서 사회복지사들이 경험하는 컴페션이 긍정심리자본에 미치는 영향을 실증하는 것이고, 둘째 컴페션을 통하여 형성한 긍정심리자본이 정서적 몰입에 미치는 영향을 실증하는 것이다. 셋째, 본 연구의 목적은 컴페션과 정서적 몰입의 관계에서 긍정심리자본의 매개효과를 검증하는 것이고, 넷째, 긍정심리자본과 정서적 몰입(Affective commitment)의 관계에서 조직 동일시의 조절효과를 실증하는 것이 본 연구의 목적이다. 본 연구에서는 실증적 연구를 위해 서울과 경기도에 위치한 사회복지 시설 내의 사회복지사들 369명을 대상으로 설문조사를 한 후 가설을 검증하였다. 본 연구 결과 사회복지사들이 경험하는 컴페션이 긍정심리자본에 정(+)의 영향을 미치는 것으로 실증되었고, 긍정심리자본이 정서적 몰입에 정(+)의 영향을 미치는 것으로 검증되었다. 컴페션과 정서적 몰입의 관계에서 긍정심리자본의 매개효과 역시 유의한 것으로 실증되었고, 긍정심리자본과 정서적 몰입의 관계에서 조직 동일시가 조절작용을 하는 것으로 유의하게 실증되었다. 따라서 본 연구는 사회복지사들이 경험하는 컴페션과 결과변수의 관계에서 긍정심리자본의 매개효과와 조직 동일시의 조절효과를 실증했다는 이론적 시사점이 있고, 사회복지사들이 고객을 대하는 태도에 있어서 더 공감적인 행위를 할 수 있도록 공감능력을 강화시켜 준다는 실무적 시사점이 있을 것이다.
