The Effect of person-job fit on job performance: The Mediating effect of job-based psychological ownership

Abstract

This study is of academic significance to investigate the relationship between person-job fit and job-based psychological ownership, which previous studies lacked, and further confirmed for the first time in Korea that job-based psychological ownership mediates the relationship between person-job fit and job performance. In addition, the study supports the expectation theory that competency suitability affects job performance and the social exchange theory that requirement suitability affects job performance.

본 연구는 기존 선행연구가 부족했던 개인-직무적합성과 직무기반 심리적 주인의식과의 관계를 규명하고 나아가 직무기반 심리적 주인의식이 개인-직무적합성과 직무성과의 관계를 매개한다는 결과를 국내에서 최초로 확인한 것에 학문적 의의가 있다. 이와 더불어 능력적합이 직무성과에 미친다는 기대이론과 요구적합이 직무성과에 미치는 사회교환이론을 뒷받침해주는데도 연구의 의의가 있다고 할 수 있다. 또한 기업의 인적자원관리 부서에게는 인적자원 선발시 직무에 적합한 인재를 선발하는 것에 대한 중요성을 다시 한번 확인 시키고, 조직구성원들의 능력적합이 요구적합보다 더 큰 효과를 미치는 것을 감안하면 자기 능력에 맞는 직무에 배치하는 것이 정신적, 물질적 보상보다 더 높은 직무성과를 낼 수 있다는 점이 인적자원관리에 대한 실무적인 시사점이라고 할 수 있다.
