The Depth-Width Dilemma of Technical Contributions on Career Progression in the Open-Source Software Development

초록

오픈 소스 소프트웨어(OSS) 프로젝트가 확장됨에 따라 관련한 수평적 조직의 확산 또한 활발히 이루어지고 있다. 이러한 조직이나 프로젝트에서는 기여가 큰 개인에게 진급을 제공하기 위해 위계 없는 진급 혹은 수평적 권한을 활용하고 있고 이에 대한 연구들이 일부 진행되었으나, 아직 진급에 영향을 미치는 요인에 대한 연구는 부족한 실정이다. 이에 따라 본 연구는 기술적 기여를 깊이와 폭으로 세분화하고 이들이 진급에 미치는 영향에 대해 실증적으로 분석하였다. Node.js 프로젝트에 초점을 맞춰 4년간 809명의 개발자에 대한 데이터를 수집하고 생존 분석을 실시한 결과, 기여 깊이는 진급과 긍정적인 관련이 있으나, 기여 폭은 단독으로는 유의미한 영향을 미치지 않았다. 그러나 깊이와 폭의 상호작용을 고려한 결과, 깊이의 효과는 폭이 좁을 때 긍정적 영향을 미쳤지만, 폭이 넓을 때는 부정적 영향을 미쳤다. 본 연구에서는 이러한 기술적 기여의 깊이-폭 딜레마를 확인함으로써, 진급에 대한 기술적 기여의 복합적인 메커니즘을 실증하였다. 결과에 기반하여 본 연구는 다양한 조직에서 경력 개발과 관리 전략 수립에 유용한 정보를 제공할 수 있는 학술적 시사점과 실무적 시사점을 제안하였다.

As open-source software (OSS) projects expand, related flat organizations also proliferate. Despite prior findings that individuals who make significant contributions in such organizations or projects can be promoted without hierarchy or lateral authority, there is a lack of research on the factors influencing career progression. In this study, we decompose technical contributions into depth and width and empirically analyze their impacts on promotion. Focusing on the Node.js project, we collected data on 809 developers over four years and conducted a survival analysis. The results showed that contribution depth was positively related to promotion, while contribution width alone had no significant effect. However, considering the interaction between depth and width, depth had a positive effect when width was narrow but a negative effect when width was wide. This confirms the existence of the depth-width dilemma as a complex mechanism of technical contribution to promotion. Based on our findings, this study proposes academic and practical implications to inform career development and management strategies in various organizations.
