과업갈등의 부정적 효과와 신뢰가 팀 지향성의 중요성에 관한 연구 (A Study on the Negative Effects of Task Conflict and the Importance of Trust in Peers and Team Orientation)

  • 본 연구는 과업갈등이 관계갈등으로 전이되고 또한 관계갈등이 팀 만족 감소로 전이되는 과정에서 팀 구성원간 신뢰수준이 높을수록, 팀 지향성이 높을수록 과업갈등과 관계갈등의 관계가 약화되는지, 그리고 관계갈등과 팀 만족 감소의 관계가 약화되는지 확인하는 것이었다. 경북지역 내 기업 구성원 350명을 대상으로 설문조사를 실시하였고, 274부가 실증분석에 활용되었다. 가설검증을 위해 확인적 요인분석, 위계적 회귀분석을 실시하였고, 실증분석 결과 과업갈등은 관계갈등을 증가시키는 것으로 나타났다. 또한 과업갈등으로 야기된 관계갈등은 팀 구성원의 만족도 또한 감소시키는 것으로 나타났다. 하지만 과업갈등의 부정적 효과는 팀원 간의 신뢰수준과 팀 지향성 수준에 따라 조절될 수 있음을 확인하였다. 그리고 팀 지향성은 관계갈등과 팀 만족간의 부(-)적 영향관계를 조절하는 것으로 나타났다. 기업은 과업갈등과 관계갈등의 영향관계에서 신뢰의 중요성과 관계갈등과 팀 만족도 간의 부정적 관계에서 팀 지향성의 중요성을 기억해야 할 것이며, 연구과정에서 나타난 횡단적 연구의 한계 등을 보완할 연구방법이 추후에는 보완되어야 할 것이다.

집단갈등이 집단창의성에 미치는 영향 : 리더십 스타일과 커뮤니케이션의 조절효과 (The Effects of Group Conflict on Group Creativity : Moderating Effects of Leadership Style and Communication)

  • This study explored the influence of two types of conflict(task and relationship conflict) on group creativity and tested this model with a sample of 58 teams. Relationship conflict negatively influenced group creativity but, task conflict did not show the effects on group creativity. Specifically we found the moderating effects of supportive leadership and communication. Supportive leadership style moderated positively both task conflict and relationship conflict on group creativity. But controlling leadership styled moderated negatively relationship conflict and group creativity. Finally the relationship between task conflict and group creativity was moderated by communication. Overall, we suggest conflict is one of the important group process to boost group creativity and supportive leadership and communication are the important moderators to manage conflict successfully and effectively.

갈등해결전략이 관계학습과 성과에 미치는 영향 (The Effects of Conflict Resolution Strategies on Relationship Learning and Performance)

  • 갈등에 대한 다양한 연구가 이루어졌음에도 불구하고, 갈등해결을 통한 관계학습의 관점에서 조직적(interorganizational)으로 접근한 연구는 매우 부족한 실정이다. 본 연구에서는 갈등해결 매커니즘을 통해, 유통경로 구성원들이 어떻게 관계학습을 구축할 수 있는지, 그리고 이것들이 경로관계의 성과에 어떠한 영향을 미치는지 살펴보고 있다. 이와 같은 목적으로 국내 유통업체의 협력업체 영업담당자 490명을 대상으로 설문조사를 실시한 결과, 갈등해결에 있어 협력행동은 관계학습의 세 가지 과정인 정보공유, 공동이해와 해석, 관계특유기억 모두를 강화한 반면, 회피행동은 정보공유만 약화시키는 것으로 나타났다. 공동이해와 해석, 관계특유기억은 유통경로의 성과인 효과성과 효율성을 강화시킨 반면, 정보공유는 성과에 영향을 미치지 않았다.

자기자비와 관계만족에서 갈등대처행동의 매개: 자기효과와 상대방효과 분석 (Conflict resolution strategies as a mediator in the relationship between self-compassion and relationship satisfaction : Actor effect and partner effect)

  • Objectives: The purpose of this study was to investigate a role of self-compassion in conflict resolution strategies among dating couples. Further, we examined conflict resolution strategies as mechanisms to explain in the relationship between self-compassion and relationship satisfaction. Method: Two hundred forty two dating couples were recruited. Actor and Partner Independence Model(APIM) was used to examine actor and partner effects of self-compassion on relationship satisfaction as well as conflict resolution strategies. The total of 4 APIMs, two positive conflict resolution strategies(i.e., positive emotional reactions, active coping) and two negative conflict resolution strategies(i.e., negative emotional reactions and hostility, avoidance) were analyzed. Positive conflict resolution strategies had only actor effect in the link between self-compassion and relationship satisfaction. That is, self-compassionate men and women were more likely to use positive conflict resolution strategies and, in turn, led to their higher relationship satisfaction. Both actor and partner effects were found in the negative conflict resolution strategy models. In terms of actor effect self-compassionate men and women were less likely to use negative conflict resolution strategies and that, in turn, led to their higher relationship satisfaction. In terms of partner effects we found that women's negative emotional reactions and hostility mediated the link between women's self-compassion and their male partners' relationship satisfaction. Men's avoidance mediated the link between men's self-compassion and their female partners' relationship satisfaction.

부부갈등이 아동의 사회적 관계에 미치는 영향 (Effects of Marital Conflict on Children's Social Relationship)

  • The purpose of this study is to determine the effect of marital conflict on children's social relationship. The subjects were 1,600 elementary school students in A city of Kyungpook. They were surveyed by questionnaire and the data from 1,436 (89.8%) respondents were analysed. The results of the questionnaires were analyzed by person correlation analysis and multiple regression analysis. The results were as follows As a result of the correlation between marital conflict and social relationship factors, there was a correlation in verbal aggression and violence, which are sub-factors of marital conflict. Between the sub-factors of marital conflict, verbal aggression negatively affected the closeness of sub-factors of parent-child relationship. Between the sub-factors of conflict, verbal aggression and violence negatively affected the peer social skills of children. Between the sub-factors of marital conflict, verbal aggression and violence negatively affected the school interest of the children.

공군 조종사의 소명의식과 이직의도의 관계 : 역할갈등의 매개효과 (The Relationship between Pilot's Calling and Turnover Intention : The mediating effect of Role Conflict)

  • The purpose of this study was to investigate the relationship among Calling, Role conflict, and Turnover intention of Republic of Korea Air force pilot. Specifically, we examined the mediating effect of Role conflict on the relationship between Calling and Turnover intention. Survey data from 211 Pilots in R.O.K. Air force bases were analyzed with Structural equation model, using AMOS 21.0. Results are as follows. First, Calling had negative relationships with Role conflict and Turnover intention. Second, Role conflict had a positive relationship with Turnover intention. Third, Role conflict partially mediated on the relationship between Calling and Turnover intention. These findings suggest that Calling may play a critical role in Turnover intention and Role conflict of R.O.K. Air force pilot. Finally, we discussed the implications of these results, limitations, and research suggestions for the future research.

연구개발팀에서 팀내 갈등과 팀 혁신성과간의 관계에서 팀 학습행동의 매개역할 (A Study on the Relationship between Intra-team Conflict and Team Innovative Performance and the Mediating Role of Team Learning Behaviors in R&D Teams)

  • In this era of cut-throat competition, innovation is a source of competitive advantage, and securing core competency through innovation plays a pivotal role in ensuring the survival and growth of an organization. In an organization, R&D team is a core division driving innovation, and creative tension and conflict among researchers fuels innovative performance. Despite heated debate over the positive and negative effects of conflict, insufficiently-identified process factors have left sophisticated mechanisms between conflicts and effects unaddressed. This study assumes that team learning behaviors can bean important process factor given that conflict propels learning, and that learning is a decisive factor in creating competitive advantage. This study conducted an empirical analysis of the relationship between relationship/task conflict and team innovative performance, and the mediating role of team learning behaviors using data collected from a questionnaire sent out to the heads of 262 R&D teams and second highest-ranking officials thereof. The analysis conducted based on structural equation model indicates that relationship conflict has negatively affected team learning behaviors, whereas task conflict has positively influenced team learning behaviors(full mediation effect), team learning behaviors has positively influenced team innovative performance. Based on these results, the study has suggested implications of intra-team conflict and team learning behaviors for team innovative performance.

스타트업 팀워크와 성과: 과업 갈등과 관계 갈등의 영향을 중심으로 (Startup Teamwork and Performance Research: the Impact of Task Conflict and Relationship Conflict)

  • 스타트업은 공동의 목표를 가지고 소수의 전문가들이 모여서 한정된 자원을 이용하여 창의석인 성과를 달성하는 소규모 조직이다. 실제 스타트업 환경에서 빈번하게 발생하는 갈등을 과업 갈등과 관계 갈등으로 구분하고, 팀워크에 미치는 영향을 긍정과 부정으로 나누어 연구 모형을 설계하였다. 팀워크의 요소로는 의사소통, 협업, 업무조정과 응집력을 설정하였으며 최종적으로 스타트업 팀의 성과에 미치는 개별 구성요소의 영향력을 검증하였다. 스타트업 팀 142개를 대상으로 설문조사를 통해 데이터를 수집하고 PLS를 이용하여 통계적으로 분석하였다. 구조모형 검증 결과, 과업 갈등은 팀워크에 긍정적인 영향을, 관계 갈등은 팀워크의 일부 요소에 부정적인 영향을 미치는 것으로 나타났으며, 팀워크 중 의사소통을 제외한 협업, 업무조정, 응집력은 팀의 성과를 높이는 효과를 가지고 있는 것으로 분석되었다. 이 결과를 바탕으로 스타트업 조직의 리더 또는 관리자와 구성원을 위한 조직 운영 방안을 제시하고, 이론적 기여점을 서술하였다.

불균형적 상호의존성과 갈등간 비선형적 관계에 대한 연구 (A Study on the Non-linear Relationship between Asymmetric Interdependence and Conflict)

  • 상호의존성은 유통경로상에 존재하는 기본적 특성으로서 오랫동안 유통분야에서 관련연구들이 활발하게 진행되어 왔다. 특히 갈등은 유통경로상의 거래관계를 특징짓는 주요 특성으로서 상호의존성과 갈등 간 관계를 규명하는 것은 의미하는 바가 크다. 그러나 사회학 분야에서는 상호의존성과 갈등 간 관계를 설명하는 상반된 이론이 존재하며, 마케팅 분야에서도 상호의존성과 갈등 간 관계에 대해서 상반된 연구결과가 제시되었다. 이에 본 연구에서는 상호의존성과 갈등 간 관계에 대해 대립된 설명을 하고 있는 쌍무적 억제이론과 갈등나선형이론 등의 사회학 이론을 활용하여 붙균형적 상호의존성과 갈등간 비선형적 관계를 제안하고, 이를 위해 소방관련 전문공사업체들과 공급업체들로부터 설문데이타를 수집하여 불균형적 상호의존성과 갈등간 역U형태의 관계가 있음을 증명하고자 한다. 분석결과 구매업체집단과 공급업체집단 모두에서 상호의존성의 총합이 높을 때 불균형적 상호의전성과 갈등간 비선형적 관계가 통제적으로 유의미하게 도출되었다. 마지막으로 몇 가지 학문적 시사점들과 한계점 및 향후 연구 과제를 제시하였다.

부부갈등 및 부모의 통제와 청소년의 불안 간의 관계 (The Relationship between Marital Conflict, Parental Control, and Adolescents' Anxiety)

  • The main purpose of this study was to examine the relationship between marital conflict, parental control, and adolescents' anxiety. The participants were composed of 319 high school $1^{st}$ graders (of which 153 were boys and 165 were girls) from the Seoul area. They completed questionnaires on marital conflict, parental control, and adolescents' anxiety. The data were analyzed by means of Pearson's correlation coefficients and regressions. It was observed that marital conflict (frequency/intensity/resolution/content) was positively correlated with adolescents' anxiety. Parental psychological control was also positively correlated with adolescents' anxiety. However parental behavioral control was negatively correlated with adolescents' anxiety. In addition marital conflict was positively correlated with parental psychological control in contrast with that of behavioral control. It was further found that parental psychological and behavioral control partially mediated the relationship between marital conflict and adolescents' anxiety. These results clearly indicate that parental control plays a crucial role in marital conflict and adolescents' anxiety.
