시큐리티 요원의 직무스트레스가 대처행동에 미치는 영향 -성격5요인의 조절효과- (The Effects of Security Agents' Job Stresses on Coping Strategy: Focussing on Moderating Effects of Five Personality Factors)

  • 본 연구에서는 시큐리티 요원의 직무스트레스가 대처행동에 미치는 영향력 및 성격5요인의 조절효과를 영향을 규명하는데 목적이 있다. 이러한 목적을 달성하기 위하여 2015년 7월 1일부터 30일까지 목적표집방법을 이용하여 서울 및 경기지역 내에 위치한 시큐리티 관련 회사에 재직중인 262명의 시큐리티 요원들에게 직무스트레스, 대처방안, 성격5요인의 척도를 통해 자료를 수집하였다. 수집된 자료는 SPSS 18.0의 하위 프로그램인 기술통계, 탐색적 요인분석, 신뢰도분석, 상관분석, 회귀분석을 이용하였으며 이에 대한 분석결과를 토대로 다음과 같은 결론을 얻었다. 첫째, 시큐리티 요원의 직무스트레스 하위요인인 구조적, 내재적 스트레스는 대처행동의 문제중심에 영향을 미치는 것으로 나타났다. 둘째, 시큐리티 요원들의 직무스트레스와 대처행동에 성격5요인이 조절효과가 나타났다.

조직침묵 관련 국내연구동향 분석 (An analysis of research trends related with Organization Silence)

  • 본 연구는 조직침묵에 관한 연구 동향을 살펴봄으로써 조직침묵의 개념을 이해하고, 관련변수와 대상자의 융합적 관련성을 파악하여 향후 연구 방향을 수립하기 위해 수행되었다. 2006년부터 2015년까지 국내학술지에 게재된 조직침묵 관련 연구 26편을 연구대상으로 하여 분석하였다. 이중 25편(96.2%)의 연구가 2011년부터 2015년 사이에 이루어졌으며, 또한 전체연구의 25편(96.2%)이 서술적 조사연구였다. 연구대상자는 주로 경찰이 많았으며, 다음으로 호텔종사원, 기업종사원의 순으로 나타났다. 조직침묵 측정은 Van Dyne, Ang & Botero(2003)의 도구를 사용하거나 이를 수정 보완하여 활용하였다. 조직침묵 결과변수로는 이직의도를 제시한 연구가 13편으로 가장 많았다. 조직침묵에 대해 다양한 조직을 대상으로 한 확대 연구와 국내 풍토에 적합한 측정도구의 개발이 필요하다.

전문병원 병원장의 리더십이 조직유효성과 고객지향성에 미치는 영향 (The Effect of Specialty Hospital CEO Leadership Style on Hospital Organizational Effectiveness and Customer Orientation)

  • The purpose of this study is to propose an effective leadership in the hospital management by analyzing the relationship of the effect of the specialty hospital CEO's leadership on the employees' organizational effectiveness as well as the customer orientation, and the mediation effects of the organizational effectiveness on the relation between hospital CEO's leadership and the customer orientation. The questionnaires of the survey targeting the 99 specialty hospitals were collected that 786 copies of them were utilized in analysis. The major outcomes of the research can be summarized as follows. Firstly, transformational leadership of specialty hospital CEO generally has the greater impact on the employees' job satisfaction, organizational commitment and turnover intention than his transactional leadership. Secondly, the most important sub-variable of specialty hospital CEO leadership affecting the organizational effectiveness of the employees are charisma of transformational leadership and contingent reward of transactional leadership. Thirdly, the sub-variable of specialty hospital CEO leadership which has the greatest impact on customer orientation of employees is the active management-by-exception of transactional leadership. Fourthly, the sub-variables in the organizational effectiveness such as job satisfaction, organizational commitment and the turnover intention of hospital employees play mostly the partial mediation role between the customer orientation of employees and the leadership of a specialty hospital CEO. This means that the more the organizational effectiveness of specialty hospital employees improves, the more the customer orientation does. Thus, specialty hospital CEOs need to pay attention to the sub-variables in organizational effectiveness so as to improve the customer orientation of the employees. To explore further the nature of the effect of hospital leadership in the future, apart form the variables of the organization effectiveness used in this study to improve the customer orientation of employees through the leadership of the specialty hospital CEO, the research to identify other factors which have greater influence and explanatory power will be needed.

구조 방정식 모형 구축을 통한 단체급식업체 점장의 감성리더십이 조직성과에 미치는 효과성 검증 (Verification on the Effectiveness of Emotional Leadership of Branch Managers on Organizational Performance in Contracted Foodservice Company - Through the Construction of a Structural Equation Model -)

  • The purposes of this study were to provide evidence concerning the effects of Emotional Leadership and examine the impacts of Emotional Leadership on employee-related variables which were 'job satisfaction', 'organizational commitment', 'organizational performance', 'turnover intention'. A survey was conducted from August 23 to November 3, 2005 to collect data from kitchen staff(N=611). Statistical analyses were completed using SPSS Win(12.0) for descriptive analysis, reliability analysis, factor analysis, t-test, correlation analysis, cluster analysis and AMOS(5.0) for structural equation modeling. Kitchen staffs gave high point to their leader in the Emotional Leadership competence 'Optimism: seeing the upside in events' and 'Adaptability: flexibility in handing change' and gave lower point in the Emotional Leadership competence 'Inspirational leadership: guiding and motivating with compelling vision'. Employees' job satisfaction on 'coworker' were relatively high. However, the extents of satisfaction on 'payroll', 'promotion', 'work environment' were relatively low. The organizational commitment score was higher at 'loyalty' factor than 'commitment' factor. the test of hypothesis using structural equation modeling found that Emotional Leadership produced positive effects on job attitude and job performance. In conclusion, this study has identified that the Emotional Leadership effects on their organizational performance and attitudes toward their job.

의료조직의 윤리경영과 긍정심리자본이 조직유효성에 미치는 영향 (The Effect of Ethical Management and Positive Psychological Capital on Organizational Effectiveness in Hospitals)

  • Background: In this study, state-owned medical institutes, industrial accident hospitals, veteran hospitals, and private medical clinics including 16 university medical institutes in the Seoul metropolitan area were selected to examine the causality of ethical management, positive psychological capital, and organizational effectiveness. Methods: The study analyzed 1,056 valid questionnaires to which a total of 1,325 nurses, medical technicians, doctors, and administrative staff in 34 healthcare organizations answered over two months from June to August 2015. The study also utilized a 'structural equation model,' and a 'hierarchical linear model' to conduct the analysis. Results: It was first found that ethical leadership, ethical management systems, and organizational ethics values, which are the three factors of ethical management, had significant influence on organizational commitment, and behavior. These are the three factors of employee organizational effectiveness. Second, ethical management, ethical leadership, ethical management systems, and organizational ethics values had significant influence on positive psychological capital. Third, positive psychological capital had significant influence on organizational commitment, turnover intention, and organizational citizenship behavior. Positive psychological capital presented an indirect effect on the relationship between the ethical management and organizational effectiveness of employees. The effect of positive psychological capital consisting of self-efficacy, hope, resilience, and optimism was confirmed in the healthcare organizations. Fourth, in relations among ethical management variables, ethical leadership showed a significant impact on ethical management systems, which had significant impacts on organizational ethics values, which had significant impacts on ethical leadership.

임상간호사의 감성지능이 조직성과에 미치는 영향 - 조직성과 증진 교육프로그램을 위한 기초연구 - (The Effect of Emotional Intelligence on Organizational Performance in Clinical Nurses - A Preliminary Study for an Education Program of Organizational Performance -)

  • Purpose: The purpose of this study was to discover the effect of emotional intelligence on organizational performance in clinical nurses regarding anger expression, job satisfaction, job commitment, and turnover intention. Methods: Data were collected by self-administered questionnaires from 162 clinical nurses in three university hospitals in 2008, and analyzed by the SPSS 14.0 Window program, using descriptive statistics, pearson correlation, and stepwise multiple regression. Results: Emotional intelligence showed a statistically significant association with each of anger expression-in, anger expression-control, job satisfaction, job commitment, turnover intention, and organizational performance. The multiple regression analysis also showed that organizational performance was statistically significant with job satisfaction, job commitment, and emotional intelligence respectively. 38.0% of the variation of organizational performance was explained by these variables. Conclusion: Emotional intelligence significantly affected organizational performance together with job satisfaction and job commitment. From this result, it could be concluded that nursing interventions for emotional intelligence have a positive effect on improving organizational performance. Further studies are needed to develop nursing intervention programs for emotional intelligence and test its effects on organizational performance.

글로벌 유통업 종사자의 스트레스 및 조직유효성의 결정요인에 관한 연구 (A Study of the Determinants of Distributors' Stress and Organizational Effectiveness in a Global Distribution Industry)

  • 본 연구는 글로벌 유통업 종사자들의 스트레스 및 조직유효성을 결정하는 요인들에 대하여 분석하였다. 본 연구는 유통업 종사자들의 스트레스 및 조직유효성을 결정하는 요인으로서 역할모호성, 역할갈등, 역할과부하, 그리고 마음챙김을 제시하였다. 조직유효성은 직무만족, 조직몰입, 이직의도로 구분하였다. 연구자료는 글로벌 유통업에 종사하는 202명의 유통업자로부터 수집되었다. 본 연구의 결과는 다음과 같다. 첫째, 역할갈등 및 역할과부하는 글로벌 유통업 종사자들의 스트레스를 높이는 반면, 역할모호성 및 마음챙김은 그들의 스트레스를 낮추는 것으로 나타났다. 둘째, 역할모호성은 글로벌 유통업 종사자들의 직무만족 및 조직몰입을 낮추고, 역할갈등 및 역할과부하는 그들의 이직의도를 높이는 것으로 나타났다. 셋째, 역할과부하는 글로벌 유통업 종사자들의 직무만족 및 조직몰입을 높이는 것으로 나타났다. 마지막으로, 마음챙김은 글로벌 유통업 종사자의 직무만족을 높이는 것으로 나타났다.

사회복지생활시설 종사자의 자기효능감과 요인별 직무만족이 전반적 직무만족에 미치는 영향 (Effects of Self-Efficacy and Facet Job Satisfaction on Globa Job Satisfaction among the Workers of Residential Facilities)

  • 본 연구는 사회복지생활시설에 근무하는 종사자의 자기효능감과 요인별 직무만족이 전반적 직무만족에 미치는 영향을 살펴보고자 하였다. 자료는 대전광역시에 소재한 사회복지생활시설 종사자 345명에 대한 설문조사를 통해 수집, 최종적으로 296부를 통계 분석하였다. 자료분석 결과, 인구통계학적 변수에 따른 전반적 직무만족의 차이를 알아본 결과 유의미한 차이를 보였으며, 자기효능감의 하위요인으로서 유능성, 자신감, 추진력 요인이 추출되었다. 전반적 직무만족에 영향을 미치는 요인은 사회적 인정, 직무자체, 클라이언트와의 관계, 급여, 상급자 관계, 근무여건, 추진력에서 유의한 결과가 나타났다. 그리고 사회적 인정, 급여, 상급자와의 관계는 직무만족과 이직의도에 공통적으로 영향을 미치는 것으로 나타났으며, 직무자체와 클라이언트와의 관계는 직무만족에, 근무여건과 추진력은 이직의도에 주된 영향을 미치는 것으로 나타났다. 사회복지생활시설 종사자의 직무만족은 궁극적으로 사회복지 서비스의 질과 직접적으로 밀접하게 연관되어 있음을 생각할 때 직무만족에 대한 연구는 매우 중요한 의미를 갖는다고 하겠다.

소방공무원의 조직공정성과 조직효과성 간의 관련성 연구 (A Study on the Relations Between Organizational Fairness and Organizational Effectiveness in Fire-Fighting Officers)

  • 본 연구는 소방공무원의 조직공정성과 조직효과성 간의 관련성을 살펴보고, 조직효과성을 증진하기 위한 기초자료를 제공하고자 하였다. 연구의 대상자 및 자료 수집은 전라남도 소방본부 소속 소방공무원을 대상으로, 우편을 통해 2016년 4월 3일부터 4월 13일까지 이루어졌고, 733부를 SPSS ver. 18.0(Window)를 이용하여 분석하였다. 연구결과로는 직무만족에 분배공정성, 상호작용공정성이 정적(+)인 영향을 미쳤고, 조직몰입에 절차공정성, 분배공정성이 정적(+)인 영향을 미쳤다. 그러나 이직의도에서는 분배공정성, 상호작용공정성이 부적(-)인 영향을 미쳤다.

국내 간호사의 조직침묵 관련 요인: 체계적 문헌고찰 및 메타분석 (Factors related to the organizational silence of Korean nurses: A systematic review and meta-analysis)

  • Purpose: This study aimed to identify the variables related to the organizational silence of Korean hospital nurses and to examine the effect sizes of correlations between the related variables and sub-types of organizational silence. Methods: Relevant studies were searched through a systematic search in six Korean electronic databases (RISS, ScienceON, KCI, DBpia, e-Article, and KISS) using June 2022 as the end date. Thirteen studies were identified through a systematic review and eight of them were meta-analyzed. The correlation effect size r (ESr) for each related variable was calculated. Results: Twenty-two related variables were identified from the systematic review. Of them, organizational culture was the most frequently examined. Seven variables (three organizational, two leader-member exchange, and two consequences of organizational silence) were found eligible for the meta-analysis. The intention of turnover (ESr=.39; 95% confidence interval, 95% CI=.32 to .45) and leader-member exchange ("manager's leaderships" ESr=-.33, 95% CI= -.43 to -.21; "manager's inclination to reject negative feedback" ESr=.32, 95% CI=.23 to .39) had larger correlation effect sizes than the other variables that related to organizational silence, in particular, acquiescent silence, which had the largest correlation effect size among the three sub-types of organizational silence. Conclusion: These findings show that the intention of turnover and leader-member exchanges were the main factors that related to the organizational silence. This indicates that it is necessary to develop management and education programs, as well as communication systems that focus on reducing and managing organizational silence, especially acquiescent silence.
